Deals Are Won on Paper and Lost on People
Health system mergers are justified with synergies and scale, but the value is realized, or destroyed, through people. Culture clashes, leadership uncertainty, and talent flight quietly erode the case for the deal. HR that waits to be handed an org chart has already lost the initiative. HR that leads the human side protects the whole investment.
Get in Early
The most common HR mistake in a merger is being brought in too late, after the structure is decided and the damage is baked in. Push to be at the table during due diligence, where you can assess culture, leadership depth, retention risk, and compensation gaps before they become surprises.
The Human Integration Priorities
- Communicate relentlessly. In a merger, silence gets filled with rumor and fear. Frequent, honest communication, even when the answer is "we do not know yet," is stabilizing.
- Name leadership fast. Prolonged uncertainty about who is in charge is one of the fastest ways to lose good people. Decide and announce leadership as early as credibly possible.
- Protect key talent. Identify the people you cannot afford to lose and give them a specific reason to stay through the turbulence.
- Confront culture directly. Two organizations rarely share one culture. Name the differences, decide deliberately what the combined culture will be, and do not pretend it will just merge on its own.
Harmonize the Hard Stuff Thoughtfully
Compensation structures, benefits, titles, and policies will differ, sometimes a lot. Rushing to harmonize can trigger resentment, while ignoring it creates inequity. Sequence these changes with a clear rationale and clear communication.
